The Challenge

A growing service organisation had reached a point where its structure, roles and operating practices were no longer keeping pace with the demands of the business.

An initial diagnostic identified role misalignment, uneven capability across core functions, unclear reporting and accountability relationships and inconsistent process formalisation. Approximately 50% of assessed roles showed some degree of partial alignment or misalignment.

  • redesigned job responsibilities and SMART performance measures;
  • workforce competency and role-alignment assessments;
  • policy and employee-guidance review;
  • process mapping and formalisation;
  • clearer ownership and accountability for critical workflows;
  • customer-journey alignment; and
  • implementation support through orientation, supervisor enablement, role-specific walkthroughs and change management.

The engagement progressed over approximately eight months, allowing Aifa to move beyond recommendations into implementation and reinforcement.

The Impact

The intervention resulted in an estimated 50% reduction in role and accountability ambiguity, as the organisation moved from widespread alignment concerns towards clearer reporting relationships, defined responsibilities and measurable performance expectations.

Across the wider operating model, Aifa estimates an approximately 40% improvement in organisational maturity across structure, role clarity, performance architecture, process formalisation, policy implementation and change readiness.

These changes reduced dependence on person-specific knowledge and gave management a more systematic basis for holding roles and functions accountable for delivery.

The Business Shift

The organisation moved from a relatively fragmented people and process environment towards a more coherent operating model with stronger foundations for accountability, performance management and scalable execution.

Management had clearer accountabilities and more measurable performance expectations. Critical workflows had stronger ownership and controls, while capability and execution gaps could be identified more systematically.

Rather than treating role clarity, workforce capability and process consistency as separate HR issues, Aifa addressed them as interconnected elements of organisational effectiveness.
